What I used to do (before I started using tutelage) is do a hideout with just MC + companion you want to train. You tank all the dudes, they kill them with the chosen weapon. When 1 guy is left retreat. Wait. Redo hideout. (This can also be done with shieldwall infantry vs bow hideout or bow bandits when you want to level ranged). Tutelage just
Most only get 1-2 points per sell-off, but sometimes, as just happened to Alea, they get enough exp to go from 0 to 7 in one fight and 7-11 in the next, and she only has 3 Cunning and 1 skill point in Roguery. Capturing prisoners also require fighting. Going from e.g. 0 to 7 is really a tiny amount of xp.
Trade perk 125 is a good one to rush - 1 renown per successful caravan/workshop helps you get up to high clan levels way more quickly, and passively. Clan level is a big power amplifier imo. It gives you access to more parties, which are larger, more companions, more workshops and seems to affect priority in settlement division.
Give them a bow and arrow, heavy armor and either a shield and/or polearm, and set a new, separated from the normal, horse archer formation with preference for heavy armor, shield and/or polearm then move the slider to include just enough troops as you have companions.
